"Current performance management approaches turn responsibility into an act of resistance." The inventor of confirmation practices and the founder of Wellbeing Teams explain why traditional appraisals measure the wrong things – and share a radically different approach.

Andy Brogan and Helen Sanderson join Lisa Gill to discuss why performance management doesn't actually manage performance (it manages delivery of specific goals), and why the shift from scorekeeping to sense-making changes everything. Andy shares the "oh shit" graph from UK planning departments – where every decision spikes at exactly 56 days because that's the target, even though planners insist targets don't affect their behaviour.

You'll learn how Wellbeing Teams replaced six-weekly supervision with fortnightly confirmation practices where people score themselves against statements like "I'm confident I'm giving colleagues feedback" and "I'm confident my colleagues would see me as someone who helps out" – then commit to what they'll do differently over the next two weeks. Plus the pathology service that asked whether tests were necessary (not just reproducible) and now does 40% less testing without missing any diagnoses – saving money and stopping harm.

The insight for fellow travellers: "People aren't fearful of consequence. They're fearful of external evaluation that leverages blame and judgment. The shift is from 'holding to account' to 'helping to account' – helping people self-actualise and leave the legacy they want to leave."
